It does seem like Aizen found another way to convert the shinigami into a vizard, hopefully we will find out how he was able to do it back then.

But Urahara was going to use the Hougyoku to help restore them back to themselves. Which I think that worked for at least a little while. thinking back when Ichigo first met shunji, shunji told him that the inner hollow will keep eatting at you to come out and the more u try to controll it, the more it takes over you. He had to know what he was talking about in order for him to explain it to Ichio. I think that Urahara was able to restore them but then the inner hollow was slipping out, just like ichigo.
